The office was built for a worker who does not exist

Most workplaces are calibrated to a statistical average — a middling level of light, a middling level of sound, a middling level of activity — on the assumption that a setting comfortable for the notional average person will be tolerable for everyone. The problem is that the average person is a fiction. Sensory thresholds vary enormously across any workforce, and the open-plan floor that reads as pleasantly busy to one colleague registers as a wall of noise, glare and unpredictable movement to the person sitting beside them. Designing to the middle does not actually serve the middle. It quietly disadvantages both ends of the range at once.

One in five, and what the average costs them

Roughly one in five people is neurodivergent — the figure most designers now work to is around twenty percent — a group that includes autistic people and those with ADHD, dyslexia, dyspraxia and more. Kay Sargent, director of thought leadership in HOK's interiors group and author of the 2025 Wiley volume on the subject, frames neuroinclusive design as a move beyond accessibility: not a ramp bolted onto a fixed building, but a rethink of how sensory and cognitive load are distributed across a plan. The stakes are concrete. A Motionspot study found that twenty-two percent of neurodivergent applicants had turned down a job offer because of the physical design of the workplace, and a further fifteen percent had left a role for the same reason. A building that cannot be tuned is quietly filtering out talent before the first day.

A spectrum of spaces, not a single compromise

The organizing idea is not one perfect setting but a deliberate range of them. Sargent and others describe a spectrum of spaces — sequenced from high-stimulus zones where energy, conversation and movement are welcome, through neutral middle ground, to low-stimulus enclaves engineered for calm. The design work has three faces: sensory diversity, offering environments across the whole stimulation range; sensory zoning, organizing them so a person always knows which kind of space they are walking into; and sensory flexibility, letting people tune conditions within any one of them. What makes the system work is legible transitions — a person should sense the shift from a buzzing cafe-style hub to a library-quiet focus wing before they enter it, not discover it by accident.

Light you are allowed to turn down

Lighting is where the average-tuned office does its quietest damage. Overhead fluorescent tubes and cheap LEDs can flicker at frequencies invisible to most people but exhausting — sometimes migraine-inducing — to a sensitive minority, and a systematic review by Weber and colleagues found that light-sensitivity adjustments and control over lighting were among the most frequently needed and most effective changes. The fixes are unglamorous and well understood: specify genuinely flicker-free, dimmable fixtures; pull the overall level down and let warmer colour temperatures dominate the calm zones; kill glare and hard contrast on screens; and give each desk a task light so brightness becomes a personal setting rather than a building-wide decree. Daylight helps everyone, but only when it can be moderated — an unshaded south window is its own stressor.

The room that is simply allowed to be quiet

If there is a single highest-value intervention, the evidence points to the enclosed quiet space. A widely cited study found that on-demand access to an acoustically enclosed room — ambient noise at or below forty decibels — was the most impactful accommodation available, with a productivity effect equivalent to nearly two extra hours of useful work across an eight-hour day. This is not a wellness perk; it is infrastructure. In practice it means acoustic pods, focus rooms and buffer zones between loud and quiet areas, plus a genuine retreat — sometimes called a serenity or sensory room — where someone approaching overload can reset with soft materials, low light and no expectation of performance. The point is that recovery has a designated address, not that people are asked to endure and push through.

Control is the real brief

Across every element, the common thread is agency. When people can match a space to what their nervous system needs in the moment — moving between openness and enclosure, brightness and dimness, sound and silence — the environment stops being a barrier. Clear wayfinding lowers the cognitive tax of simply navigating the day. Predictable, low-arousal palettes — greens and muted naturals reading as calming, sharper accents reserved for zones meant to energize — signal a room's purpose before anyone reads a sign. Texture and pattern, kept within a mid-range rather than pushed to visual noise, add grounding without overload. None of this requires exotic technology; most of it is ordinary specification decided with a wider range of nervous systems in mind.

Why this is not a niche

The quiet argument for neuroinclusive design is that it is not a minority accommodation at all. The colleague who is not diagnosed but simply frazzled after a morning of back-to-back calls wants the same quiet room. The parent running on no sleep wants the same dimmable light. Designing for the edges of the sensory range turns out to widen the comfortable middle for everyone — which is why the same firms measuring neurodivergent talent well above neurotypical benchmarks in technical roles are also the ones rebuilding their floors around choice. The average office asked every worker to adapt to one setting. The neuroinclusive one adapts to them, and that, more than any single material or fixture, is where the workspace is heading.
